Poor Leaders Can Decrease Worker Productivity By Up to 40 Percent

As Newswise reports, based on employee engagement research by Florida State University business school professor Wayne Hochwarter,

recession-based uncertainty has encouraged many business leaders to pursue self-serving behaviors at the expense of those that are considered mutually beneficial or supportive of organizational goals.

This plays out in behaviors that Hochwarter’s team classified using the biblical Seven Deadly Sins as a framework.  While the percentages attached to each of those “behavioral sins,” based on feedback from more than 700 mid-level workers, is interesting, what appears further down in Newswise’s article caught my attention more from a productive workplace standpoint: FSU found that employees with leaders who committed any of these “sins” said they cut back on their contributions by 40%.  Notably, they were also:

  • 66% less likely to make creative suggestions, and
  • 75% more likely to pursue other job opportunities.

Hochwarter’s findings tell me that workplace qualities that some leaders might consider as soft (or at least far down on the totem pole of what they need to worry about day to day), such as trust, respect, and fairness, are not just “nice to do’s” – they have a real impact on product/service delivery and quality, and company spending on recruiting and retraining.

A is for Apple. A is also for Arrogant

Image: Bob RosnerBloggers Confession: I am wrapped around the little finger of the Apple marketing department. I’m writing this blog on my MacBook, while I listen to tunes on my iPod, my iPhone is nearby and so is my iPad. Wow, I knew I was a junkie, but just writing that sentence made me feel like Steve Jobs personal rentboy.

That said, the recent press conference about the iPhone 4 made me extremely sad. Okay, I realize that Apple is a big corporation. And that public pronouncements by the CEO need to factor in competitors, lawsuits and today’s very fickle consumer. But Jobs sounded more like a Wall Street CEO defending the company’s bonuses than the guy who made the products that currently litter my desk.

Arrogant. Obnoxious. Above making mistakes.

How could a company that is so remarkably in tune with its audience’s hopes and dreams, be so annoying when they know there is a problem with their latest product? I’m not saying that they needed to launch a massive recall. But, I believe, Apple did need to accept some ownership for the reception problems plaguing it’s latest iPhone.

Okay, Jobs has been fighting some serious medical issues that could take him off his game.

And some could argue that Apple has always had an attitude and a tendency toward obsessive secrecy. Remember when that guy found a test phone a few months back?

But I fear that it is something else that’s happening here, market-capitalization-disease. Now that Apple has passed Microsoft in terms of the value of the company in the eyes of stockholders, I fear that Apple believes it’s own press clippings.

Steve, all you had to say was that the company always pushed the boundaries of technology, of style and of what’s possible. We get that. And we would have gotten that this glitch was part of what we all value about Apple the most. But when you went all Nixon on us, well it made me sad.

Your success is due to us. Please don’t insult our intelligence when you overreach. Just admit it and we can all move on.

What’s Wrong with This Picture?

The following is cross-posted on the Winning Workplaces blog. I thought it was appropriate for Today’s Workplace’s focus on taking back Labor Day. After all, this holiday should offer pause not just for workers, but for company leaders to reflect on how they can do more with less in this difficult economic environment. According to two new, independent employer studies – this one and this one – while more than half of employers are planning to hire full-time employees over the next year, over half also don’t offer paid maternity leave (and those that do provide only around 50% pay, on average).

This recruiting/retention picture doesn’t add up for me.  Companies that believe they’re seeing light at the end of the economic tunnel should focus on pleasing their current workforce and getting employees engaged – especially if they’ve had to make some wage or other concessions since the beginning of the recession.  This is all part of sharing the recovery as well as the pain with workers.

This is not to say that companies that see more demand shouldn’t hire more talent to meet it.  But while they make plans to do so, they should use this time as an opportunity to ramp up their benefit packages and other methods for improving productivity and commitment so their existing knowledge base is fully on board for the increased workload – and so they can serve as better ambassadors to acclimate new hires to the organizational culture.

Don’t Cut Legal Corners When Starting Your Business

Despite the difficult economy, a record number of new businesses are being created this year. When you’re starting a new business from scratch, there are a few things to keep in mind that will help you create the foundation for a good workplace – and protect your organization from the costly litigation that could result from failure to comply with employment laws.

1. If you have employees, you need a payroll service. If you’re only paying yourself, then maybe you can get by with QuickBooks or another basic accounting system. But once you begin to hire employees, you will save time and money (as well as the grief of worrying about whether your employees are being paid properly) by using a payroll service. Many banks and other service providers offer this service to their small business account holders, and the fees are a reasonable, giving this path an immediate payoff.

No one wants the IRS or Department of Labor at their doorstep, and not paying payroll taxes properly is a sure way to attract an agency’s attention. Most payroll services will also help with related administrative tasks, like tracking sick and vacation leave, allowing you to focus your energy and attention on growing the business.

2. Adopt personnel policies. Then follow them. While many start entrepreneurial ventures seeking an informal and collegial environment, and desiring to move away from the bureaucratic practices of large corporations, one of the best ways to assure that your business resembles the workplace that you seek is to establish fundamental policies to guide how you operate. It’s not hard to find a model set of personnel policies and adapt them to your business. They provide a basic shared understanding between the organization and the employees about they can expect from one another, and they underline your commitment to treat employees legally and fairly. They will also force you to think about the kind of workplace culture you wish to cultivate, and what expectations you have for your team.

The time you spend now, whether with a lawyer or HR professional, or even purchasing model policies for sale over the Internet, will directly correlate to the time saved later in preventing problems and dealing with employment issues fairly and efficiently.

3. The number of employees you have should not affect your policies. Although a number of workplace laws only apply to businesses with a certain number of employees, their intent is fair treatment of employees. For example, under Title VII of the federal Civil Rights Act, certain discrimination laws apply to employers with 15 or more employees. If you’re smaller than that magic number, then you might be tempted not to worry, because the laws don’t apply to you. Resist that temptation. If you’re successful, you’re going to keep hiring more employees, right?

If you start out not complying with employment laws, who’s going to be paying attention – much less transforming your policies and procedures – when you hit that magic number? And you just might be wrong about the number. For example, the antidiscrimination laws in California apply to employers with five or more employees, except the law prohibiting sexual harassment, which kicks in with only one employee. Fair practices are good policy, regardless of the size of your organization – and they help you avoid problems later.

4. Pay people what you’ve agreed to pay them, what the law requires and on time. The first commitment that an employer makes to an employee is to pay the employee at an agreed upon rate on a regular and predictable schedule. This is the first step in developing a trusting relationship with employees, and failure to do so damages your credibility as an employer.

While a full discussion of wage and hour issues is complex (more information is available here), you don’t have to be an employment law expert to know that you need to pay your workers what you’ve agreed to pay them. Regulations around pay are a good example of laws tied to the number of employees, and it is wiser to comply with Fair Labor Standards Act rules now rather than waiting until the organization has grown to meet its requirements.

No one can guarantee that you won’t face a lawsuit at some point. The law is complicated, and people make mistakes. Often no one can predict how the law will be applied in a particular situation until it presents itself. But unhappy employees are more likely to file lawsuits, and that’s not something you want to deal with regardless of the merits.

Entrepreneurs who follow these basic principles from the beginning can help ensure fewer problems as their ventures grow and thrive, and are more likely to end up with satisfied and loyal employees who can make real contributions to the incremental and successful expansion of their business.
